Несмотря на рост числа женщин, получающих STEM-образование и работающих в высокотехнологичных отраслях, их представленность на руководящих должностях остается ограниченной, что свидетельствует о сохранении барьеров на пути к лидерству. Цель исследования – выявить механизмы, посредством которых институциональные, организационные и индивидуальные факторы влияют на формирование карьерных траекторий женщин и их продвижение к лидерским позициям в STEM-отраслях Казахстана. Исследование выполнено с использованием смешанного исследовательского дизайна, сочетающего полуструктурированные глубинные интервью и экспертный онлайн-опрос женщин, работающих в STEM. Такой подход позволил сопоставить индивидуальный профессиональный опыт участниц с общими тенденциями карьерного развития. Результаты исследования показывают, что карьерное продвижение женщин связано не только с уровнем профессиональной подготовки, но и с тем, в каких институциональных и организационных условиях строится их карьера и какие индивидуальные стратегии они используют. Среди наиболее значимых ограничений – гендерные стереотипы, особенности организационной среды, ограниченный доступ к профессиональным сетям, стратегическим проектам и профессиональному доверию. В то же время развитию лидерских компетенций способствуют наставничество, профессиональная мотивация, стратегическое мышление и участие в профессиональных сообществах. Исследование позволяет показать, как именно формируется гендерный разрыв между профессиональным участием женщин и достижением ими лидерских позиций, а не только зафиксировать его наличие. Предложенная концептуальная модель показывает, как институциональные, организационные и индивидуальные факторы сочетаются и влияют на карьерные траектории женщин в STEM. Практические результаты исследования могут быть полезны при разработке государственной политики в сфере гендерного равенства, совершенствовании кадровой политики организаций, а также в программах наставничества и развития женского лидерства в STEM-отраслях Казахстана.</p></abstract><trans-abstract xml:lang="en"><p>The development of science, technology, engineering, and mathematics (STEM) is a key driver of innovation and national economic competitiveness. Despite women’s growing participation in STEM education and hightechnology sectors, their representation in leadership positions remains limited, indicating persistent barriers to career advancement. This study examines the mechanisms through which institutional, organizational, and individual factors shape women’s career trajectories and advancement to leadership positions in Kazakhstan’s STEM sectors. A mixed-methods design combined semi-structured in-depth interviews with an expert online survey of women working in STEM, enabling comparison of individual professional experiences with broader career patterns. The findings show that women’s advancement depends not only on professional qualifications but also on institutional and organizational conditions and individual career strategies. Key barriers include gender stereotypes, organizational constraints, and limited access to professional networks, strategic projects, and professional trust. Leadership development, in turn, is supported by mentoring, professional motivation, strategic thinking, and participation in professional communities. Rather than merely documenting the gender gap between women’s participation in STEM and their representation in leadership, the study explains how this gap is produced. The proposed conceptual model demonstrates how institutional, organizational, and individual factors interact to shape career trajectories.
